PO482: Taking safety leadership to the next level – success factors and innovative approaches for targeted leadership coaching programmes

Abstract
The quality of leaders’ engagements with their teams, contractors and peers on safety topics is one of the most important factors for successful safety performance. The skills to perform effective field engagements can be learned and trained, and there are numerous coaching programmes claiming to be effective in developing such skills. In our presentation, we analyse which factors make leadership safety coaching programmes effective and how the actual effect can be monitored. We also look at the role of new technologies, specifically artificial intelligence tools, in implementing and monitoring the success of such programmes. We compare and analyse four commonly applied strategies for leadership coaching programmes. We look at cognitive (“mind”) and affective (“heart”) elements and provide real-life examples for effective learning in both domains, such as understanding human behaviour, dealing with “killer phrases” and interactive exercises both in person and using digital technologies. We then analyse how the effectiveness of safety leadership coaching programmes can be monitored, focusing on three approaches including self-evaluation, personal feedback discussions between coachee and coach and comprehensive approaches combining personal feedback discussions with artificial intelligence-based evaluation of trends and developments and coachee (and coach) performance patterns. The results of our review show that engaging the affective domain, i.e. the willingness of participants to embrace the topic in an honest and prejudice-free manner, is essential for the effect. We also find that safety leadership programmes not building on a sound theoretical foundation are less effective. The most effective coached field engagements include on average three engagements, after this, the effect deteriorates. Additional coached sessions at larger intervals, for example once per year, help to sustain the effect over time. Safety leadership coaching programmes tailored in line with these principles enable organizations to maximize the outcome and avoid wasted effort of time and resources.
